多重制度逻辑通过影响新闻从业者的角色认同,造成不同角色之间的相互作用,角 色互动与融合的好坏进而体现为新闻从业者的工作满意度。经过实证分析发现,“职员角 色”认同、“职业角色”认同以及“专业角色”认同都会增加工作满意度,“职业角色” 认同与“专业角色”认同分别扮演着从角色认同到工作满意度的重要中介变量。多重制度 逻辑视角下,“职员角色”“职业角色”与“专业角色”不是对立割裂的,而是相辅相成 的。特别是新闻从业者“专业角色”是角色融合的催化剂。要提高新闻从业者的“专业角 色”认同,从根本上是需要国家逻辑与集团科层逻辑加强与专业逻辑合作,让渡一些注意 力配置给新闻从业者发挥“专业角色”。
By influencing the role identity of journalists, multiple institutional logic results in the interaction between different roles, and the degree of role interaction and integration is then reflected in the job satisfaction of journalists. Empirical analysis shows that “staff role” identifcation, “employee role” identifcation and “professional role” identifcation can increase job satisfaction, and “employee role” identification and “professional role” identification respectively play an important intermediary variable from role identifcation to job satisfaction. From the perspective of multiple institutional logic, “staff role”, “employee role” and “professional role” are not contrary and separate, but can complement each other. Especially “professional role” is the catalyst to promote the integration of the three roles. In order to improve the recognition of “professional role” of journalists, it is fundamentally necessary to strengthen the cooperation between the national logic and the group’s hierarchical logic and professional logic, and allocate some attention of journalists to “professional role”.
